摘要 | 一個成功的人力資源資訊系統(HRIS)不但有助於人力資源各功能活動的順利推展,更能協助管理者在人力資源方面的決策。然而,如何建立一個有效的HRIS,則不僅需事前妥善規劃,更應了解影嚮一個HRIS成敗的因素如何?此對我國那些正欲走向或已導入電腦化的企業更形重要。本研究透過廣泛的文獻探討後,首先建構了一個包括五大變數群之影嚮HRIS成敗因素之整合性模式;然後,再針對該模式提出一些學術上的研究假設;最後,針對所提的23項虛無假設以五大行業為研究對象去加以實証探討,以了解實務上的情形。經統計分析結果,有下列重要發現:1.影嚮一個HRIS成功最重要的是系統相關的變數群:其中,系統的容易使用性、系統有用性、線上即時應用、操作的書面化、公司內部自行訓練與使用者的參與等六項與使用者滿意度呈顯著正相關;而可用軟體的多寡,使用者的參與與使用者自我訓練等三項與系統使用度呈顯著正相關。2.在組織特性方面,公司電腦化的經驗與使用者滿意度及系統使用度均呈顯著正相關。3.在個人及工作特性上的變數與系統使用度較有顯著相關,而與滿意度的相關性較弱。4.使用者在對HRIS的滿意度與使用度兩者之間無顯著關係存在。5.不同產業類型在系統使用度上有顯著差異,但在滿意度上則無差異。 A successful HRIS not only can smooth the HRM activitivies, but even aid the managers to make the decision on human resources. Besides the complete plan is necessary for establishing a successful HRIS, the understanding of the determinants for successful HRIS is even more important. This problem shows particularly significant for those companys which intend to computerize or have even computerized. After a comprehensive literature review, this study constructs an integrated model including 5 groups of variable which are the determinants for the HRIS success. Moreover, this study submits some research hypotheses for the basis of empircial study. To understand the practical conditions, finally, this study conducts an the empirical study for the selected top 5 industries in Taiwan to verify the 23 hypotheses. There are following major findings by statistical analysis: 1. System related variables group is the most important for determining the HRIS success. Among those variables, six variables--ease of use, usefulness, on-line, documentation, in-house training and user involvement--are significantly correlated with user satisfaction; however, three variables--number of applications, user involvement and self-trained--are significantly correlated with system usage. 2. Among the organizational characteristics variables, only the computer experience of firm is significantly correlated with both user satisfaction and system usage. 3. The individual/task characteristics group has modest correlation with system usage, but has only weak correlation with user satisfaction. 4. There is no significant correlation between the user satisfaction and system usage. 5. There is a significant difference among the different industries on the system usage, but has no significant difference among the different industries on the user satisfaction. |
